New study pinpoints root causes holding women back in Retail and CPG career

Published on May 5, 2026

LEAD Network and Shape Talent have joined forces to publish a landmark study examining why women continue to face barriers to career progression across the Retail and Consumer Packaged Goods industry and what companies can do about it.

The findings are grouped into four themes in total — three centred on the most pressing barriers women face, and a fourth focused specifically on retention risk.

The Built for All: Rethinking Career Advancement in Retail & CPG report drew on responses from over 500 industry professionals and identifies three systemic barriers at the heart of the problem: the Silence Tax, the Negotiation Penalty, and the Caregiving Trade-Off.

While the report frames gender as the primary lens, the researchers note that the structural issues uncovered affect people across all genders — and that the solutions proposed are designed to benefit everyone in the industry.
